Workforce Diversity and Innovation Output in Nigerian Technology Start-ups: An Empirical Investigation

This study empirically investigates the relationship between workforce diversity and innovation output in Nigerian technology start-ups, contributing to the growing literature on HRM and entrepreneurial innovation in Africa's emerging tech ecosystem. Nigerian tech start-ups have experienced significant venture capital investment and international visibility in recent years, yet systematic evidence on how workforce composition shapes their innovation capacity remains limited. The study draws on a sample of 175 founders, co-founders, and senior team members from 45 Lagos-based tech start-ups with at least five employees, using purposive and snowball sampling. Diversity is operationalised across gender, educational background, functional experience, and geopolitical origin dimensions. Innovation output is measured through a validated Product and Process Innovation Frequency Scale supplemented by publicly available product launch records. Team cognitive diversity theory and the Information Elaboration Model provide the theoretical grounding. Partial Least Squares SEM is employed for analysis. Findings reveal that functional experience diversity and educational background diversity demonstrate the strongest positive associations with innovation output, while gender diversity shows a conditional positive relationship moderated by team psychological safety. Geopolitical origin diversity is positively related to market innovation, possibly reflecting diverse customer insights. The study also documents that diversity benefits are contingent on team communication effectiveness. Recommendations include intentional diversity hiring, psychological safety interventions, and cross-functional team design.
