An Empirical Study of the Experiences of Women in the Nigerian Legal Profession Regarding Career Advancement Barriers

Despite accounting for a significant proportion of law graduates, women in the Nigerian legal profession face documented barriers to advancement to partner level, judicial appointment, and leadership roles in legal professional associations, yet empirical research capturing these experiences systematically in the Nigerian context is limited. This study empirically examines the experiences of women lawyers regarding career advancement barriers across law firms, corporate legal departments, and the judiciary, drawing on a nationwide survey of 300 women legal practitioners across all geopolitical zones and structured interviews with 20 senior women lawyers and five judicial officers. Quantitative analysis of career advancement data was combined with thematic analysis of qualitative interview data. Results indicate that 72 percent of surveyed women lawyers reported experiencing gender-based bias in client allocation or promotion decisions. The probability of reaching equity partnership was significantly lower for women (22 percent) than men (48 percent) in equivalent cohorts at comparable firms. Work-life balance demands were cited by 68 percent of respondents as a career advancement barrier unique to women. Sexual harassment in the workplace was reported by 34 percent of respondents. The study fills a significant empirical gap in Nigerian legal profession gender equity research and concludes that structural and cultural barriers rather than individual capability limitations drive gender disparities. Recommendations include NBA mandatory diversity reporting, protected parental leave policies for law firm employment, and a Nigerian Women in Law Foundation mentorship programme.
