Assessment of Corporate Diversity and Inclusion Practices in Nigerian Financial Institutions in Lagos

Diversity and inclusion as organizational management principles have gained increasing formal commitment from Nigerian financial institutions in response to both international best practice expectations and domestic equity advocacy, yet the translation of diversity commitments into measurable workplace outcomes remains professionally underexamined. This study assesses diversity and inclusion practices at five major Nigerian commercial banks headquartered in Lagos, South West Nigeria, examining gender, ethnic, and disability inclusion dimensions. A professional organizational assessment design was employed, combining workforce composition data review for 2021 to 2024, structured surveys administered to 140 employees across hierarchical levels, and semi-structured interviews with fifteen human resources directors and diversity officers. The Diversity Management Framework was applied as the evaluation tool. Results indicate that gender diversity at entry and middle management levels had improved, with women comprising 46% of entry-level staff but only 19% of senior management positions and 12% of board seats, revealing a persistent advancement gap. Ethnic diversity in senior positions favored dominant southern groups in all five banks despite pan-national customer bases. Disability inclusion was the weakest dimension, with only one institution maintaining a documented disability inclusion policy and physical workplace accessibility accommodations. Diversity training was conducted annually in four of five banks but was rated as superficial and compliance-driven rather than transformative by 63% of employee respondents. Recommendations include transparent diversity reporting, targeted senior leadership development for underrepresented groups, mandatory workplace accessibility standards, and diversity metric integration into executive performance evaluations.
