Effects of Organisational Culture on Employee Commitment in the Telecommunications Industry: A Study of MTN Nigeria, Ibadan

This study examines the effects of organisational culture on employee commitment at MTN Nigeria, focusing on its operations in Ibadan, Oyo State, located in Nigeria's South West geopolitical zone. As one of Nigeria's largest telecommunications companies, MTN operates in a highly competitive environment where workforce commitment is a critical determinant of service quality and customer retention. This research uses a descriptive survey design with a sample of 115 employees from various functional departments. Data were collected using a structured questionnaire based on validated organisational culture and employee commitment scales. Analysis was performed using mean scores, standard deviation, and linear regression. The study evaluates four cultural dimensions: innovation orientation, team orientation, attention to detail, and outcome focus, mapping each against affective, continuance, and normative commitment levels. Findings indicate that innovation-oriented and team-centred cultures are most strongly associated with high affective and normative commitment among employees. Attention-to-detail culture showed a weaker but positive relationship with continuance commitment. The study further identifies poor communication flow and uneven recognition practices as cultural weaknesses that undermine commitment levels. These findings support recent arguments in the management literature for culture-driven human resource strategies in Nigerian telecoms firms. Recommendations include culture audits, value alignment workshops, and structured recognition programmes.
