Lifelong Learning Culture and Employee Performance in the Nigerian Banking Sector

This study examined the relationship between organisational lifelong learning culture and employee performance in selected Nigerian commercial banks operating in Lagos. The banking sector's rapidly evolving regulatory environment, digital transformation imperatives, and competitive landscape have elevated continuous professional development from a personal aspiration to an institutional survival requirement. The study employed a descriptive survey design involving 100 banking professionals drawn from three commercial banks headquartered in Lagos Island. Structured questionnaires comprising learning culture assessments and performance rating instruments, alongside semi-structured interviews, formed the data collection framework. Findings revealed a significant positive association between the strength of organisational learning culture and individual employee performance metrics including productivity, innovation contribution, and customer service quality ratings. Banks that invested in structured learning management systems, internal knowledge sharing platforms, and clear individual development plan processes achieved measurably stronger employee performance outcomes. Employees in supportive learning environments reported higher job satisfaction and stronger organisational commitment. Barriers to lifelong learning culture development included work overload, hierarchical constraints on knowledge sharing, and limited management acknowledgement of learning contributions. Recommendations include developing formal organisational learning culture strategies within bank human resource frameworks, establishing recognised knowledge-sharing incentive programmes, integrating learning and development objectives into performance appraisal systems, and designating internal learning champions at branch and department levels.
