Managing Diversity in the Workplace and Team Effectiveness in Nigerian Multinational Oil Companies in Bayelsa State

This study investigates the relationship between diversity management practices and team effectiveness in multinational oil companies operating in Bayelsa State, South South Nigeria. Nigeria's oil sector employs highly diverse workforces spanning multiple nationalities, ethnicities, professional backgrounds, and gender identities, creating complex team dynamics that HR managers must proactively manage. A professional applied research design was used, with data collected from 95 team leaders and team members in four multinational oil firms through questionnaires and observational interviews. The study draws on Cox's Diversity Management Model and Hackman's Team Effectiveness Framework. Findings indicate that teams in companies with active diversity management programs, including inclusive leadership training, cross-cultural communication workshops, and diverse recruitment targets, achieve higher innovation scores, stronger safety compliance records, and better task completion rates than teams in companies with diversity policies limited to compliance documentation. Ethnic and professional diversity, when well-managed, are found to enhance problem-solving quality, while unmanaged language barriers and unconscious bias significantly reduce team cohesion and output quality. The study further finds that host community representation in technical teams, while improving community relations, creates integration challenges when not supported by cultural onboarding programs. Recommendations include mandatory inclusive leadership training for all team managers, structured diversity scorecards, and regular team effectiveness audits. This study contributes to the literature on diversity management and team HR in Nigeria's extractive sector.
