Talent Management Strategy and Organizational Productivity of Nigerian Multinational Firms

This study investigates the relationship between talent management strategy and organizational productivity in multinational firms operating in Nigeria. As Nigeria becomes an increasingly important emerging market for global multinationals, talent management has emerged as a critical strategic differentiator for subsidiary performance. The research targets talent management directors, human resource business partners, and learning and development managers of ten multinationals with operations across Lagos, Abuja, and Port Harcourt. A total of 100 respondents were selected through stratified sampling. Structured questionnaires measuring talent identification, development, deployment, and retention dimensions were administered against productivity indicators. Analysis employed descriptive statistics and Pearson correlation. Findings indicate that multinationals deploying structured talent management frameworks with clearly defined talent pipelines, succession pools, and competency development programs achieve measurably higher organizational productivity scores across output volume, innovation, and management quality metrics. The study finds that Nigerianization of senior management roles, supported by robust leadership development tracks, positively moderates the relationship between talent management investment and local subsidiary productivity. The research concludes that multinational firms in Nigeria must develop contextualized talent management strategies that combine global best practice with Nigerian market realities.
