📖 ABSTRACT/OVERVIEW
This study investigates employment relations practices and their effect on organisational effectiveness in microfinance banks in Taraba State, North East Nigeria. As microfinance institutions expand financial inclusion in Nigeria's underserved rural and semi-urban communities, the quality of their employment relations frameworks determines both staff retention and service delivery sustainability. A descriptive survey design was adopted, with data gathered from 125 microfinance bank employees and managers across eight registered institutions. The study draws on the Pluralist Framework of Employment Relations and the Balanced Scorecard approach to organizational effectiveness. Findings reveal that microfinance banks with formalized employment contracts, transparent grievance resolution procedures, and regular staff performance reviews achieve higher effectiveness scores across financial and non-financial indicators, including loan recovery rates and customer satisfaction. The study identifies high staff turnover, driven by inadequate salaries relative to commercial bank peers and irregular welfare benefits, as the most critical threat to organizational effectiveness in the sector. Female loan officers, who constitute the majority of field staff, are particularly affected by this retention crisis. Recommendations include the establishment of a microfinance industry wage benchmark, collaborative employment frameworks negotiated between management and staff associations, and regulatory oversight of employment practices by the Central Bank of Nigeria and NDIC. This study contributes to HR management literature in Nigeria's development finance sector and provides insights for development practitioners, microfinance investors, and state employment regulators.
