📖 ABSTRACT/OVERVIEW
This study investigates organizational change management strategies and their effectiveness in managing employee resistance at Zenith Bank Plc, a leading Nigerian deposit money bank, with data drawn from the bank's Lagos headquarters and selected branches. Change management is a critical competency for financial institutions navigating digital transformation, regulatory shifts, and market disruption, yet employee resistance remains a consistent challenge that can derail even well-designed change programs. A descriptive case study design was employed, with data collected from 150 employees across operational, technology, and HR departments through questionnaires and structured interviews. Lewin's Change Management Model, Kotter's 8-Step Change Framework, and recent literature on banking sector transformation guide the theoretical analysis. Findings indicate that employees who are involved in change planning through consultation, pilot programs, and regular communication campaigns exhibit significantly lower resistance levels and higher adoption rates compared to those informed only after decisions have been made. The study reveals that resistance is highest among middle management, who perceive digital transformation initiatives as threats to their positional authority. Communication ambiguity about post-change role expectations is identified as the most powerful driver of resistance behaviour. Recommendations include establishing internal change champions drawn from middle management ranks, deploying real-time change communication dashboards, and incorporating change readiness assessments into the HR planning cycle. This research provides actionable guidance for bank HR directors, transformation leads, and organizational development practitioners in Nigeria's financial services sector.
