Evaluation of Remote Work Policy Effectiveness and Organisational Productivity in Nigerian Technology Companies Post-COVID

Remote work has become a permanent feature of Nigerian technology company operations following the COVID-19 pandemic, and professional evaluation of remote work policy effectiveness and productivity outcomes provides evidence for hybrid work strategy development. This study evaluated remote work policy frameworks and their productivity outcomes in 20 technology companies in Lagos and Abuja that had formalised remote or hybrid work policies. Policy dimensions assessed included equipment provision, communication protocol standards, performance measurement adaptation, team collaboration mechanisms, and mental health support. Productivity was measured by output metrics (project delivery timelines, feature release frequency), employee self-rated productivity, and 360-degree manager assessments. Data were collected from 150 employees and 40 HR and line managers through structured questionnaires. Before-after productivity comparisons were conducted using 2019 (pre-COVID) baseline data. Results showed that companies with comprehensive remote work policies achieved 23% higher productivity scores than those with minimal or no formal policies. Structured daily communication protocols were the single strongest policy predictor of team productivity (beta = 0.49, p < 0.001). Mental health support provision was associated with 18% lower burnout-related attrition in remote work settings. Performance measurement adaptation to output-based rather than time-based metrics significantly improved perceived fairness and productivity. 62% of employees preferred hybrid over fully remote arrangements. The study recommends that Nigerian technology companies formalise hybrid work policies with output-based performance measurement and structured communication norms as standard elements.
