Managing Diversity and Inclusion in Multinational Corporations Operating in Nigeria: A Study of Procter and Gamble Nigeria

This study investigates the management of diversity and inclusion (D and I) in Procter and Gamble (P and G) Nigeria, examining how a major multinational corporation navigates Nigeria's multi-ethnic, multi-religious, and gender-diverse workforce context. Multinational corporations operating in Nigeria must balance global D and I standards with local cultural realities, creating a distinctive management challenge with direct implications for workforce cohesion and performance. The study employs a case study design, drawing on structured questionnaire data from 120 P and G Nigeria employees across Lagos and Ibadan offices, supplemented by interviews with five HR and business leaders. A validated Diversity Climate Scale and the Inclusion Measurement Framework provide the primary instruments. Cox's Cultural Diversity in Organizations Model informs the theoretical approach. Findings indicate that P and G Nigeria's global D and I policies are broadly known but unevenly implemented across Nigerian business units, with gender inclusion efforts more advanced than ethnic or religious diversity management. Employees from minority ethnic groups report lower inclusion scores and lower perceived promotion fairness than majority group counterparts. The study also documents a cultural tension between corporate inclusivity expectations and local hierarchical deference norms that can suppress minority voices. Recommendations include the development of Nigeria-specific D and I implementation guides, local diversity champions at business unit level, and cultural intelligence training for expatriate managers.
