This study investigates the influence of strategic leadership styles on employee retention in the Nigerian telecommunications sector. High employee turnover remains a significant strategic challenge for telecom firms, which invest heavily in training specialized technical and commercial talent. The research employs a descriptive survey design, targeting human resource managers and department heads of five major telecom operators with offices in Lagos, Abuja, and Kano. A total of 130 respondents were selected through stratified random sampling. Structured questionnaires measuring transformational, transactional, and servant leadership dimensions against retention intention variables were administered. Data were analyzed using descriptive statistics and regression analysis. Findings indicate that transformational leadership, characterized by inspirational motivation, individualized consideration, and intellectual stimulation, has the strongest positive effect on employee retention intention. Transactional leadership shows a moderate retention effect particularly among technical staff motivated by performance bonuses, while servant leadership demonstrates unique effectiveness in team-based retention among frontline customer service roles. The study also identifies compensation structure and career development opportunities as significant mediators of the leadership-retention relationship. The research concludes that Nigerian telecom firms must deliberately cultivate transformational leadership capabilities at the management level to stem talent attrition and protect their strategic human capital investments.
