Teacher Motivation and Instructional Delivery in Public Secondary Schools in Cross River State

This study investigates the relationship between teacher motivation and the quality of instructional delivery in public secondary schools in Cross River State, South South Nigeria. Teacher motivation is widely recognised as a key driver of classroom performance, influencing lesson preparation quality, punctuality, creativity in teaching, and willingness to engage students beyond the minimum required effort. In Cross River State, delayed salary payments, poor working conditions, and limited promotion opportunities have been cited as significant demotivating factors among public school teachers. A descriptive survey design was adopted, with data collected from 240 teachers across 18 public senior secondary schools in Calabar, Ogoja, and Ikom senatorial zones. Motivation was assessed using an adapted Herzberg Two-Factor instrument covering intrinsic and extrinsic motivational dimensions. Instructional delivery was rated by principals and subject supervisors using a structured classroom observation form. Pearson correlation and regression analysis were applied. Results indicate that intrinsic motivation factors, particularly sense of professional purpose and job satisfaction, are more strongly associated with quality instructional delivery than extrinsic factors like salary. However, severe salary arrears were found to significantly undermine even intrinsically motivated teachers. The study concludes that teacher motivation, particularly its intrinsic dimensions, is a significant predictor of instructional quality. It recommends that the Cross River State Government prioritise salary payment promptness and introduce non-monetary recognition schemes to sustain teacher motivation in public secondary schools.
