Moderating Role of Organisational Culture in the Relationship Between HRM Practices and Employee Performance in Nigerian Microfinance Institutions

This study analytically investigates the moderating role of organisational culture in the relationship between HRM practices and employee performance in Nigerian microfinance institutions (MFIs), drawing data from registered MFIs across Oyo, Kano, and Cross River States. While HRM practice-performance linkages are well established in mainstream corporate literature, the extent to which cultural context moderates these relationships in financially constrained, community-oriented development finance organisations remains an underexplored area. A quantitative analytical design was employed, with 230 MFI employees completing validated instruments. Moderated regression analysis was applied to test hypothesised interaction effects. The AMO (Ability, Motivation, Opportunity) Theory and the Competing Values Framework of Organizational Culture provide the theoretical scaffolding. Findings reveal that the relationship between HRM practices (staffing quality, training investment, and performance-linked compensation) and employee performance is significantly moderated by organisational culture type. Specifically, clan and adhocracy cultures amplify the performance returns of HRM investments, while hierarchical and market cultures diminish them. This interaction effect is particularly strong for training investment, where the same level of developmental spending produces substantially higher performance gains in clan-oriented MFIs than in hierarchical ones. The study fills the research gap of how indigenous cultural contexts reshape HRM effectiveness assumptions derived from Western or large corporate samples. Recommendations include culture diagnostics prior to HRM redesign, culture-aligned HRM practice customization, and MFI manager training on culture-sensitive HR deployment.
