Managing Cultural Conflicts in Chinese-Nigerian Joint Ventures: Lessons from Manufacturing Firms in Ogun State

Cultural conflicts in Chinese-Nigerian joint ventures arise from differences in management philosophy, communication styles, work ethics, and social hierarchies, and unmanaged cultural tensions reduce productivity and generate reputational risks for both partners. This study examines the nature of cultural conflicts and successful conflict management strategies in Chinese-Nigerian manufacturing joint ventures in Ogun State. A professional case study design was adopted, drawing on structured interviews with 30 Nigerian middle managers, 15 Chinese general managers, and eight joint venture board representatives from six Ogun State manufacturing firms. Conflict incident documentation from human resource records and mediation registers were also reviewed. Findings indicate that the most frequently occurring cultural conflicts involve decision-making authority, expectations around overtime working, annual leave entitlements, and communication directness. Successful conflict resolution in the studied firms relies heavily on bilingual Nigerian senior staff serving as cultural intermediaries. Formal conflict management mechanisms are absent in four of six firms. Cultural training for incoming Chinese managers is conducted in only two firms. The study concludes that cultural conflict management in Ogun State joint ventures requires institutionalisation of intercultural mediation protocols, pre-deployment Chinese manager cultural orientation, and formal joint cultural committees within enterprise governance structures. These practices are recommended as a minimum standard for Sino-Nigerian joint ventures operating in the South West zone.
