Strategic Human Resource Management and Competitive Advantage in Nigerian Commercial Banks: A Professional Assessment

Strategic human resource management is a source of sustainable competitive advantage in knowledge-intensive service industries, and its professional assessment within Nigerian commercial banks provides important insights for banking sector HR strategy. This study assessed the strategic HR practices and competitive outcomes of ten Nigerian commercial banks operating across Lagos, Abuja, and Kano, representing all geopolitical zones through their branch networks. HR strategy was assessed across four SHRM dimensions: talent acquisition strategy, strategic workforce planning, performance management integration with business strategy, and HR analytics capability. Competitive advantage was measured by market share growth, customer satisfaction index, and cost efficiency ratios derived from published annual reports and Central Bank of Nigeria banking supervision data for 2020 to 2023. Data were supplemented by structured interviews with 30 HR directors and senior business leaders. Regression analysis and competitive benchmarking were employed. Results showed that banks with documented HR analytics capability showed 18% higher cost efficiency ratios and 23% better customer satisfaction index scores than banks without. Strategic workforce planning aligned with business unit targets was practised in 7 of 10 banks and was significantly correlated with talent retention (r = 0.67, p < 0.01). Performance management systems linked to business KPIs were associated with superior market share growth (beta = 0.44, p < 0.001). The study concludes that SHRM capability, particularly HR analytics and strategic workforce planning, is a meaningful competitive differentiator in Nigerian commercial banking and recommends SHRM capability benchmarking frameworks for the Chartered Institute of Personnel Management of Nigeria.
